Three Motivation Mistakes Managers Make

I. Too much emphasis on pay, benefits, and perks:

The Saratoga Institute reports that 88% of employees voluntarily leave their jobs for other reasons, such as misalignment of mutual expectations, person-job mismatch, insufficient coaching and feedback, perception of poor career-advancement prospects, work-life imbalance, and both distrust toward and low confidence in senior leadership. Still, most managers refuse to acknowledge the “push” factors, preferring to see the “pull” factor of more money as the prime motivator.

The truth is, both push and pull factors come into play, but companies make a big mistake by hanging their employee-retention strategies solely on the easier-to-manipulate tangible factors of more pay, better benefits, and flashier perks. It’s not that these factors are unimportant; they’re very important. In fact, most employers of choice typically offer better pay and benefits than their competitors. But what sets them apart are positive, caring cultures where most managers know how to provide the everyday coaching, feedback, and recognition that keep employees engaged.

II. Blindly following other companies’ best practices:

One of the disadvantages of reading Fortune magazine’s “100 Best Places to Work in America” list each year is that we become so enamored of great employers that we think their best practices will work equally well for our companies. Sometimes they do, but often they don’t.

The best employers thoughtfully match their cultures, benefits, and management practices to the needs and desires of their workers. FedEx gears its workplace to the short-term work-experience needs of younger part-timers, while American Express focuses on long-term career development with a strong emphasis on gender equity. SAS Institute has created an employment brand that says, “Come to work for us and enjoy a campus-like environment, and have a life outside of work.” This software-development company is famous for its 3% turnover rate in an industry where 20% is the norm.

Most companies can’t-or won’t-invest the up-front dollars to do what SAS has done. The good news is they don’t have to. But by asking their particular workforce what they most want and need, companies can usually provide what it takes to keep employees-and keep them engaged.

The danger of benchmarking against others in your industry is that it may keep you from tailoring an innovative benefit or practice to meet the needs of the 20% of the talent that’s creating 80% of the value in your company or department.

III. Failure to train managers and hold them accountable:

Studies of employee turnover consistently show that the direct supervisor builds or destroys employee commitment. Yet, how many companies select executives for their ability to manage people, train them in effective people-management skills, and then hold them accountable? You could probably count those on the fingers of one hand.

Many employers of choice carefully monitor their managers’ voluntary-turnover rates, new-hire retention rates, and employee-engagement survey scores, and reward those who score highly with bigger bonuses. Managers with low scores get lower bonuses and are called into meeting with their superiors, which may lead to more training, coaching, reassignment, or termination.

In other words, smart companies know that as the competition for talent heats up, they can no longer afford the luxury of another bad manager.

Honoring the Copyrights of Composers, Too

Many photographers use music to enhance their photography. But since music is a work protected by copyright law, make sure that you honor the copyright of the composer, too.

Most photographers recognize that copying music from a friend or downloading from a music sharing website is illegal. But even if you purchased the CD or song outright, you may be infringing on the copyrights if you use the music for more than personal purposes.

When you buy music, you are not purchasing the copyright. Instead, you are getting a license to use the music in specific ways. It’s the same as licensing your photo to a company for a specific use. If the company uses your image beyond the established permissions, your copyright is infringed. If you give your bride copies of the photos from her wedding with permission to use them for personal use, she would violate your copyright if she even donated them to “Bride’s Magazine.”

In general, when you buy a CD or a song, the permitted use is for personal purposes only. If you play the music at a party at your house, you probably are still using the music within the particular boundaries. But if you play the music in your commercial studio or used it to accompany your slideshow presentation for a client, you more than likely have gone beyond the rights granted to you when you purchased the CD. Check the small print on the CD to be sure.

So what are your options if you want some music for your photography? You can write your own music or you can get permission from the composer. A couple of websites make it easier to obtain those rights: www.musicbakery.com or www.freeplaymusic.com. You also can use software such as Apple’s new Soundtrack Pro or Garage Band to create your own music. These programs are easy to use, even if you don’t have much musical skill.

Just as photographers don’t want their copyrights infringed, composers don’t either. Respect the composer’s work. Get the necessary permission when using music to support your photography.

Disasters–What Did Jesus Say to Us?

DISASTERS-WHAT DID JESUS SAY?

What did Jesus say to do in a time of disaster? There were two disasters that The Lord talked about.

The first one was about those who lost their lives because of Pilate, and also those who lost their lives because the Tower of Siloam fell on them.

Jesus used these two instances, as an opportunity to teach those Galilaens about what their attitude should be in response to these disasters. We are now being faced with one disaster after another, and we need to learn what Jesus taught about the subject.

Jesus was quite clear in saying that those that were killed were not any worse sinners than the people that survived and lived. Jesus was saying to the people that when a terrible catastrophe occurs; it is a warning to all that survive the ordeal.

Jesus not only tells the people that they are no better than the ones that perished, but He goes a step further, and He tells them that they should repent or they also will perish.

When we see the disasters through the news reports; what do we do? First, and foremost; we repent of our own sins, and we turn to God. That is the most important response.

After that, we need to pray, and The Holy Spirit will lead us and guide us. Those that have matured in the Lord; the real sons and daughters of God are those who inquire of The Lord before they do anything.

They know that whatever they do; it is of small value unless it is in obedience and anointed by The Holy Spirit. The Holy Spirit will show us how to pray and what to do.

Disasters are being televised in every area of the world today, and our first response is to humble ourselves, pray, seek God and turn from any and all of our own evil ways. It is a warning to us, and we must realize that it is only by the grace of God that we have not perished.

Repentance is a wonderful opportunity to be refreshed, renewed, and revived in The Lord. The Lord went about saying, “Repent for The Kingdom of Heaven is at hand”.

Why did Jesus emphasis this point? Because we do not know when our time to die will come, but The Lord Jesus was warning us to always repent in order to be right with Him.

We are never to take our salvation for granted because we are told to “work out our own salvation with fear and trembling”, and also that “those who endure to the end will be saved”. We are told to “take heed when we think we stand; lest we fall”, and we are not to think more highly of ourselves than we should.

Presumption is something to be shunned. It is only by the grace of God that we will be saved, and all the works in the world will not usher us into The Throne of God.

Jesus preached repentance all of the time because He loved all of the people, and He didn’t want even one person to perish without eternal salvation with Him. We here in these perilous times need to do the same.

Each new disaster and tragedy is an opportunity for repentance, refreshing, renewal and revival. When we do what Jesus taught us to do first, then we will be greatly effective
in whatever He leads us to do.

Jesus only did what The Father revealed for Him to do, and how much more should we only do as He directs. Let us put The Lord Jesus Christ in His rightful position as The Head and Lord of The Church, which is His Body.

A Simple Trick - Decorating in Threes

If you’re having trouble finding that theme that will bring your whole décor together, you might be looking too hard. A simple trick is to design by the numbers. Buy furnishings in sets of three, and use the novelty of number themed rooms to set the tone for your home.

Try hanging three Van Gogh prints on a wall. Quickly you will find that room referred to as the Van Gogh room. Try the same thing with a different artist in each room and transform your home into an elegant art gallery, with visual decoration in every space.

The same can be done with almost any of your home furnishings. Three clocks hanging in formation from a wall, each loosely related to the other in theme, will create an eye-catching effect. Statues of similar shapes or natures can be arrayed in this numerical method as well; perhaps in three corners of the room, leaving the fourth corner as a focal point.

There are any many novel ways you can use this idea if you are willing to use your imagination. Three decorative lamps, placed on a table can be used to create variouse lighting effects. Beat the boring rectangular restrictions of your fish tank, by buying three and arranging them in a pattern of your choice.

By using several items in groups of threes you turn the rooms theme into the number itself, or your home into a gallery of numbers. While this is a cute method, you don’t want to go too far and end up with something that looks silly. This is a trick to be used with a light touch. Everything in decorating has to remain balanced, and going too far with an idea as unique as this one may bring you into the realm of weird.

TOP REPUBLICANS RAISE THE VOLUME ON TEN COMMANDMENTS JUDGE ROY MOORE - PLEASE RUN FOR ALABAMA GOVERN

When former Alabama Supreme Court Chief Justice Roy Moore acted
on principle and refused to adhere to a federal court order that
he considered was both unlawful and improper, he never thought
that his actions would lead to an overwhelming groundswell of
support from across the country. His stance made headlines and
brought international attention to this modern-day, David vs.
Goliath showdown. Now, the same group of political and religious
leaders that supported his actions then, are calling for Justice
Moore to get back into the political arena and run for Governor
of Alabama, where they believe his “no nonsense” approach and
strong personal convictions will clean up a state known for its
“good ole boy” politics and special interest groups.

Moore was forced off the bench in November 2003 for defying a
Federal judge’s order to remove a Ten Commandments monument from
public display in the state judicial building. The U.S. Supreme
Court refused to hear the case on appeal.

Moore struck a nerve in the nation’s psyche as evidenced by the
reactions of the public, both pro and con. Former senator, Zell
Miller, flatly stated, “Throughout recorded history, brave men
have been called on to stand take a stand–sometimes for
country, sometimes for family, sometimes for the Lord above. Roy
Moore is such a man.”

Former Ambassador to the United Nations and Presidential
candidate, Alan Keyes, went even further when he was asked about
his thoughts on Judge Moore, “There have been times in American
history when the courage or understanding of one individual
opened the door to the reform of major mistakes and injustices.
When Chief Roy Moore refused the unlawful order of a Federal
judge to remove the Ten Commandments from the Judicial Building
in Alabama, he proved himself to be such an individual. We
cannot yet know the full consequences of his principled stand .
. . but it will be profound.” There were certainly statements to
the contrary, voiced by the political left, but the ratio of
detractors versus Moore fans was unbalanced in Moore’s favor, to
say the least.

Roy Moore stood up yet again on another controversial issue when
certain special interest groups tried to impose on the citizens
of Alabama a significant additional tax called “Equity Funding,”
referred to by many as The Billion Dollar Tax increase. Judge
Roy Moore stood up to these special interest groups again when
they tried to sneak by Amendment 2 in 2004 which would have
given the courts the ability to raise taxes.

As a result of his outspoken position during speeches around the
country, quiet back room discussions about a possible run for
Alabama Governor started taking on a life of their own. A
committee was formed to draft Judge Moore for Alabama State
Governor. Judge Moore, upon hearing about the efforts of so many
people to convince him to run, expressed an interest in the
race, but is still officially undecided at this point. The
Committee is being co-chaired by former Alabama State Senator
Roy Smith of Gadsden, Alabama, and by George Hundley. George
Hundley served as Judge Moore’s bailiff and personal assistant
in the circuit court in Gadsden. The committee has been focusing
on a petition drive, with the hope that enough signatures
statewide and nationwide will successfully result in encouraging
Judge Moore to make the decision to run.

The prospect of Judge Moore running for office became a national
topic of interest when he visited the Fox studios, where he was
questioned by Sean Hannity, of the highly popular Hannity and
Combs show. Hannity asked Moore point blank about his interest
in running and this now famous dialogue ensued:

HANNITY: All right. There is a lot of talk about you running for
governor of the State of Alabama.

MOORE: There is a lot of talk. I’ve been asked many times to
run, and I am seriously considering it. I’m praying about it,
and I’ll make my decision sometime in the fall.

HANNITY: Has the door been opened for you?

MOORE: I think the door is open.

The show ended with Hannity asking Judge Moore to please come
back to the show and reveal the answer as to whether he would,
in fact, run.

For now, Moore continues to be showered by appeals by both
statewide Republican officials and national leaders to throw his
hat in the ring. He says he may decide as early as October on a
run for Governor. Meanwhile, the current Republican Governor Bob
Riley’s approval rating was low in a recent poll that showed him
running behind both Moore and ex-Governor Don Siegelman in a
2006 re-election scenario.

United States Senator, Richard Shelby (R - Alabama), who has
been a vocal supporter of Judge Moore, was very clear about
Moore when he stated, “Former Chief Justice Roy Moore has raised
critically important issues facing our country today regarding
the acknowledgement of God. He reminds Americans that we cannot
allow activist judges to continue their disregard of some of the
basic principles on which our country was founded.”

In recent days, the volume has been rising steadily from other
corners of the Republican party when Moore’s name is mentioned.
Prominent conservative writer Ann Coulter recently stated, “In
the face of all our travails, Americans can take hope that God
has given us men like Roy S. Moore.” Similar statements were
made by Oliver North, the host of “War Stories” on the Fox News
Channel, when the topic of Moore’s faith was brought up: “Roy
Moore is a proven fighter for his faith and freedom.”

The Draft Moore Campaign has taken a new turn recently as many
Moore devotees started asking about how they could help out. The
demands for a focal point for potential candidate Moore to run
grew to such a level that a web site was established to channel
the enthusiasm. The site, aptly named www.WeNeedMoore.com, is
now being visited by thousands of Moore supporters who wish to
either volunteer time or provide support in the form of
donations. The site also features an inspiring video with Moore,

1. Sun Protection

More than anything else, sun protection will help to prevent the
aging of your skin, The sun is largely responsible for
wrinkling, blotchy pig entation (Lentigines, also called “liver
spots”), thinning of the skin, broken blood vessels
(telangectasias), dryness, texture changes, uneven color and
some sun related skin diseases that make the skin look older.
Daily use of sunscreen products with at least an SPF of 15 along
with protective clothing such as full-brimmed hats, long sleeved
blouses and shirts, and slacks instead of shorts will greatly
reduce the aging of the skin and the possibility of skin cancer.
Sunglasses will also protect the eyelids from aging and will
help reduce crows feet by reducing the squinting which comes
from sun exposure without eye protection.

2. Avoid Smoking

Melasma has been considered to arise from pregnancy, oral
contraceptives, endocrine dysfunction, genetic factors,
medications, nutritional deficiency, hepatic dysfunction, and
other factors. The majority of cases appear related to pregnancy
or oral contraceptives. The infrequency of melasma in
postmenopausal women on estrogen replacement suggests that
estrogen alone is not the cause. In more recent experience,
combination treatment using estrogen plus progestational agents
is being used in postmenopausal women, and melasma is being
observed in some of these older women who did not have melasma
during their pregnancies. Sun exposure would appear to be a
stimulating factor in predisposed individuals. Although a few
cases within families have been describe, melasma should not be
considered a heritable disorder.

3. Fitness

With age, extra weight can accumulate in areas under the chin,
the neck or cheeks, giving the skin an older look. Other areas
of skin such as the abdomen, thighs, buttocks and calves look
older if they are carrying excess fat. A combination of balanced
nutrition and exercise can greatly improve the appearance of the
skin. Drinking enough water is also important. Improved muscle
tone and improved circulation also help to keep that younger
looking skin we would all like to maintain. Some excess fat can
be removed by liposuction; however, it is much better not to
accumulate that excess weight in the first place.

4. Smile!

Your face tends to conform to the position or expression that
you carry most of the time. If you often frown or scowl you skin
is more likely to develop lines or wrinkles between the eyes,
down turning lines at the corners of the mouth, or other lines
or furrows that conform to the frowning facial expression. a
smiling, pleasant, relaxed expression is goof for your face and
will help keep you looking younger.

5. Sleeping Positions

Sleeping on your face can cause sleep wrinkles. Sleeping in the
same position most of the night for years can permanently crease
your skin. With a small pillow under the lumbar (lower) spine,
it is possible to sleep on your back comfortably without causing
wrinkles on your face.

6. Skin Care

Consistent skin care is important in maintaining younger looking
skin. In recent years, several products appear to cause an
improvement in aged skin. Although Retin-A® has received a lot
of publicity and does seem to improve the appearance of skin
over a period of time, it can cause skin irritation, sun
sensitivity, peeling, and requires a medical prescription. Alpha
hydroxy acids also appear to achieve remarkable results in
giving the skin a younger look and lacks most of the irritating
side effects seen with prescription products.

7. Moles

As young children, most people have few, if any moles. Most
moles appear as we grow older. We may look older than we are if
we have numerous or unsightly moles, especially on the face.
Moles can be easily removed by a skilled dermatologist or
plastic surgeon. This can greatly improve the appearance of the
skin and give it a younger, smoother look.

8. Blood Vessels

As we age, extra blood vessels appear on the skin. Three types
of blood vessels are most common.

1. Telangectasias are blood vessel lines and blotches that occur
on the face, neck, and upper chest. These are caused from sun
damage, flushing or blushing, some skin diseases such as adult
acne (acne rosacea) and excessive use of cortisone-type skin
creams. Other activities which greatly increase the blood flow
to the face such as vigorous exercise, hot spicy foods and
drinks, alcohol, hottubs, etc. may aggravate this problem. It
may be possible to prevent telangectasias due to flushing by
using a cold damp towel on the face during vigorous exercise,
during use of hot tubs or at other times when there is marked
facial flushing. Sun protection with sunscreen products and a
hat can also help to prevent this problem. Telangectasias are
best removed with Krypton, KTP, copper vapor, continuous wave
dye, or flash lamp pulsed dye lasers.

2. Cherry angiomas are small bright red, mole-like spots on the
skin. These spots are easily removed with laser, electrocautery,
or surgery. Getting rid of these lesions will remove one of the
tell-tale signs of aging.

3. Spider and varicose veins appear on the legs with age. These
